Cooper Roofing is a family-owned commercial and multi-family roofing contractor that's served the Mid-Atlantic for 40 years, with a strong reputation, a loyal customer base, and a clear next chapter: building the systems and leadership bench to run and scale independently of its founder.
We're hiring our first COO to make that happen — a true operating leader who runs the day-to-day so ownership can focus on vision and growth.
What you'll own
- Reports directly to the owner, with full authority to build and lead the operating team
- Run daily operations across production, field crews, estimating, sales, and office/admin
- Implement EOS (Traction) from the ground up: build the Accountability Chart, launch Level 10 meetings, set quarterly Rocks, stand up the company Scorecard, and document core processes
- Drive accountability across the leadership team and get everyone executing the same plan
- Design and roll out employee incentive programs — production- and safety-based pay for field crews, and margin-based commission structures for sales
- Install the SOPs, systems, and metrics that let the business run consistently and scale — independent of any one person
- Own the P&L: protect job-level margin and tighten job costing and WIP discipline
What you bring
- Proven COO, GM, or VP of Operations experience with full P&L responsibility (ideally a $20–50M business)
- Hands-on experience running EOS — Rocks, Level 10s, Scorecard, Accountability Chart, IDS — not just sitting in the meetings
- A track record of taking a founder-run, owner-dependent business and making it run on systems and people
- Experience building process, SOPs, and accountability from scratch
- Strong financial fluency: job costing, gross margin, WIP
Preferred
- Construction, roofing, trades, or field-service operations experience (roofing ideal)
- EOS Implementer certification
Compensation & location
- Base $175,000–$250,000 depending on experience, including a performance bonus tied to company results and the EOS scorecard
