Production Manager – Residential Roofing & Exteriors
Neill & Son Roofing | Monaca, Pennsylvania
Full-Time | $100,000–$130,000 per year + Performance Bonus
Most people can manage production. Very few can build a production organization.
We’re looking for the second person.
Neill & Son Roofing is searching for an experienced Production Manager to take ownership of our residential roofing and exterior production department.
This is not a scheduling position.
This is not a glorified Project Manager position.
And we are not looking for someone whose idea of leadership is personally solving every problem that reaches their desk.
We are looking for a high-level construction leader who can develop people, identify problems before they become expensive, build better systems, protect quality and gross margin, and create a production department capable of supporting the next stage of our company’s growth.
If you are looking for a comfortable management job where everything has already been figured out for you, this probably isn’t the opportunity.
If you look at a growing organization and immediately start seeing what could be better, keep reading.
Who We Are
Neill & Son Roofing is a family-owned residential roofing and exterior remodeling company based in Monaca, Pennsylvania.
My dad and I built this company together from the ground up.
We’ve grown by doing what we say, treating people the right way, taking ownership when things go wrong, and continually raising our standards.
We’re proud of what we’ve built.
But we are nowhere near finished.
Our goal is not simply to become a bigger roofing company. We are building an organization with exceptional people, strong systems, real accountability and the leadership infrastructure necessary to continue growing for years to come.
Production is a critical part of that future.
And we’re looking for the person who can lead it.
The Opportunity
Our production department is functioning.
You are not being hired to rescue a completely broken operation.
But we have grown quickly, and the company now needs a permanent leader who can take what we have built and make it significantly better.
You will inherit an existing production infrastructure that includes Project Managers, field support, quality-control and repair capabilities, logistics support, subcontractor relationships, systems and processes.
Your responsibility is to lead it, strengthen it and scale it.
You will work closely with our CEO, Operations Manager, Sales Manager, Logistics Coordinator and the rest of our leadership team.
But when it comes to production, we want you to become the person who owns the result.
What You’ll OwnLead the Production Team
You will lead, coach, develop and hold our Project Managers accountable.
Your job is not to become the best Project Manager in the company.
Your job is to build great Project Managers.
That means setting clear expectations, developing their construction knowledge, improving their decision-making, holding difficult conversations when necessary and creating a department that does not depend on one person to function.
Own Project Readiness
You will help ensure sold projects are actually ready to build.
That includes identifying:
- Scope problems
- Material concerns
- Ventilation issues
- Flashing details
- Exterior transitions
- Installation challenges
- Crew concerns
- Missing information
- Potential change orders
- Gross-margin exposure
We want problems discovered before the crew discovers them.
Protect Quality
We take installation quality seriously.
You will help establish, maintain and continually improve our construction standards across roofing and exterior projects.
When something goes wrong, we don’t hide from it.
We identify the root cause, solve the immediate problem and determine what needs to change so it doesn’t happen again.
Protect Gross Margin
Production leadership is not just construction leadership.
It is business leadership.
You should understand how decisions in the field affect:
- Labor cost
- Material usage
- Waste
- Rework
- Change orders
- Cycle time
- Job profitability
- Production capacity
You don’t need to be an accountant.
But you absolutely need to understand that great production creates great financial results.
Build Better Systems
We don’t want someone who is proud of being great at putting out fires.
We want someone who asks:
Why did the fire start?
And then builds the system that prevents it from happening again.
You will help continuously improve:
- Production processes
- Project handoffs
- Internal communication
- Scheduling
- Quality-control procedures
- Project Manager accountability
- Job review
- Customer communication
- Warranty and repair processes
- Production KPIs
- Training and development
Partner With Sales
Great production starts before a project ever reaches production.
You will work closely with our sales leadership and sales representatives to improve construction knowledge, scope accuracy and the quality of projects being sold.
Sales and Production should not operate like opposing departments.
They should make each other better.
The Person We’re Looking For
Your current title matters less to us than what you have actually accomplished.
You may currently be a:
- Production Manager
- Construction Manager
- Field Operations Manager
- Senior Project Manager
- Production Director
- Superintendent
- Operations Leader
- Exterior Remodeling Leader
What matters is whether you can lead this department.
The strongest candidates will have significant experience in residential roofing, exterior remodeling or a closely related residential construction environment.
You should have real construction judgment.
You should be able to walk a project and see things other people miss.
But technical knowledge alone will not get you this job.
We are looking for someone who can lead.
You May Be a Great Fit If You:
- Have significant residential construction experience
- Understand roofing and exterior construction at a high level
- Have successfully led Project Managers, construction personnel or field teams
- Have built or improved systems rather than simply followed them
- Understand job costing and gross margin
- Are highly organized without becoming bureaucratic
- Make decisions
- Hold people accountable
- Develop people instead of enabling them
- Communicate well with homeowners, subcontractors, salespeople and leadership
- Stay composed when things go wrong
- Take ownership instead of assigning blame
- Naturally identify root causes
- Believe standards matter
- Want responsibility
- Want your work to have a visible impact on the company you work for
This Probably Isn’t For You If You:
- Avoid difficult conversations
- Need constant direction from ownership
- Blame sales, crews, customers or employees whenever something goes wrong
- Believe being busy means you are effective
- Prefer solving everyone’s problems instead of teaching people how to solve their own
- Are comfortable allowing the same problem to happen repeatedly
- Struggle to hold strong personalities accountable
- Want authority without accountability
- Think “that’s how we’ve always done it” is a good reason to keep doing something
- Are satisfied with average
We are not expecting perfection.
We are expecting ownership.
What Success Looks Like
Success in this role is not measured by how many problems you personally solve.
Success looks like this:
- Project Managers become stronger.
- Projects enter production cleaner.
- Problems are identified earlier.
- Customers receive better communication.
- Installation standards are consistently followed.
- Callbacks decrease.
- Gross margin is protected.
- Production capacity increases.
- The department becomes more predictable.
- People know exactly what is expected of them.
- And ownership no longer needs to be involved in the daily management of production.
That is the job.
Compensation & Benefits
We understand the caliber of person we are looking for, and we intend to compensate accordingly.
Base Salary: $100,000–$130,000 per year, based on experience and demonstrated ability
Additional compensation and benefits include:
- Quarterly performance bonus
- Company vehicle
- Fuel card
- Health insurance
- Paid time off
- Professional and leadership development
- Significant long-term advancement opportunity
For the right person, this is not intended to be a dead-end Production Manager position.
As Neill & Son Roofing grows and the scope of the production organization expands, we expect this position to grow with it.
We believe leadership titles should be earned through increased responsibility and results. An exceptional person in this seat will have the opportunity to grow into higher-level production leadership as the company grows.
A Note From Eric Neill, CEO
My dad and I built Neill & Son Roofing together from the ground up.
That matters to me.
This company has our family name on it, and I care deeply about the reputation behind that name, the people who work here and the customers who trust us with their homes.
I’m incredibly proud of what we’ve built.
I’m also very aware that what got us here will not be enough to get us where we want to go.
That’s why this hire matters so much.
I am currently deeply involved in the operation of the business, and I have spent a tremendous amount of time helping rebuild and improve our production department.
I’m not looking for somebody to come in and simply take tasks off my plate.
I’m looking for someone who can eventually become better at leading this department than I am.
I want someone I can trust.
Someone our Project Managers want to follow.
Someone who can walk into a difficult situation, understand what is actually happening and make a decision.
Someone who cares about the details but understands the bigger picture.
Someone who sees a recurring problem and cannot help but build a better system.
Someone who develops people.
Someone who takes ownership.
And someone who wants the opportunity to say years from now:
“I helped build that.”
I also want to be transparent.
We are a growing company.
Everything is not perfect.
There will be problems to solve, systems to improve, people to develop and difficult decisions to make.
I don’t want to hide that from you.
For the right person, that is the opportunity.
You will have the ability to make a real impact here.
If you are already successful somewhere else but have been wondering whether there is an opportunity where you could have more responsibility, build something meaningful and grow alongside the company you help create, I would encourage you to have a conversation with us.
You don’t need to be actively looking for another job.
You just need to be interested enough to find out whether this could be the right next chapter.
