HVAC Sales Leader Opportunity

A rapidly growing residential home services company in Southwest Florida is seeking a proven HVAC Sales Leader to lead, train, and develop a high-performing residential replacement sales team.

This is a confidential leadership search for someone who has already proven they can lead a serious sales organization. We are not looking for someone who simply wants a title, and we are not looking for someone who was only successful as an individual salesperson.

We are looking for a true sales leader who knows how to build consistency, drive accountability, train a process, inspect execution, and improve results through disciplined leadership.

The right person will know how to lead from the front, coach in real time, review performance, identify gaps, and hold sales professionals accountable to a consistent standard.

About the Role

This position will oversee the residential HVAC sales process and be responsible for helping create a more consistent, accountable, and high-performing sales culture.

The ideal candidate understands that sales success is not built on luck, personality, discounting, or one strong month. It is built through training, preparation, repetition, inspection, accountability, follow-up, clean documentation, and a repeatable client experience.

This leader will be responsible for improving conversion, average ticket, client communication, option presentation, financing conversations, follow-up discipline, and overall sales execution.

This is a hands-on leadership role. The person in this seat will be expected to train the process, coach the team, inspect the numbers, identify where performance is breaking down, and take ownership of helping the team get better.

Key Responsibilities

Lead, coach, train, and develop a residential HVAC sales team.
Own the training and accountability of the sales process across the team.
Create consistency across the team through clear expectations, daily standards, and disciplined follow-through.
Inspect performance through ride-alongs, call reviews, estimate reviews, CRM activity, follow-up tracking, and sales metrics.
Coach sales professionals on client communication, discovery, comfort concerns, option presentation, financing, objection handling, follow-up, and closing discipline.
Hold the team accountable to activity, process, documentation, conversion, average ticket, financing usage, follow-up, and overall results.
Use KPIs to identify performance gaps, coach team members, and drive measurable improvement.
Lead sales meetings, roleplays, debriefs, ride-along reviews, and ongoing training designed to improve execution every week.
Partner with service, install, dispatch, marketing, and operations leaders to ensure opportunities are handled properly from lead creation through completed installation.
Support high-value or complex opportunities when needed.
Help build a sales culture based on preparation, professionalism, accountability, client trust, and consistent execution.

What We Are Looking For

We are looking for a competitive, disciplined, hands-on sales leader who knows how to raise the standard.

This person must be comfortable setting expectations, coaching directly, inspecting performance, and having hard conversations when needed. They must also know how to develop people, build confidence, and create buy-in around a proven process.

This is not a babysitting role. This is not a title-only leadership position. This is not a role for someone who wants to sit behind a desk and look at reports after the fact.

This is a hands-on leadership opportunity for someone who wants to build a winning sales team, create consistency, and be accountable for the results.

The right candidate will believe that accountability is a form of care, training is never finished, and consistency is what separates average teams from elite teams.

Qualifications

Minimum of five years of residential HVAC sales experience required.
Proven experience leading a large-scale sales team in a performance-driven sales environment.
Full accountability for training, coaching, inspecting, and enforcing a consistent sales process across a team.
Strong understanding of sales KPIs, including conversion rate, average ticket, close rate, financing usage, follow-up activity, sold revenue, unsold opportunities, and individual team member performance.
Demonstrated ability to use KPIs to identify performance gaps, coach sales professionals, and drive measurable improvement.
Proven track record of building consistency across a sales team through training, roleplay, ride-alongs, debriefs, estimate reviews, and daily accountability.
Experience holding sales professionals accountable to process, documentation, client communication, follow-up, and results.
Strong track record of meeting and exceeding team sales goals, not just individual sales targets.
Experience with residential HVAC replacement sales, financing, comfort consultations, and in-home presentations.
Experience using CRM systems such as ServiceTitan, Salesforce, or similar platforms to manage performance, track activity, and inspect execution.
Strong communication, leadership, coaching, presentation, negotiation, and closing skills.
Valid driver’s license and ability to pass a background check.
Local knowledge of Southwest Florida, including Naples, Bonita Springs, Fort Myers, or surrounding markets, is preferred.

Compensation

Total compensation opportunity of $80,000 to $150,000, based on experience and performance.

This role includes a strong base salary with performance-based bonus opportunities tied to team results, sales growth, accountability, and execution.
